Recognition doesn't always reflect the contributions of the entire team. In my experience, visibility and credit were often concentrated among a small group of employees, while many others who consistently delivered significant work behind the scenes received little acknowledgment. Leadership places a strong emphasis on executive presence, communication style, and coaching. While those are important, I often felt that experience, institutional knowledge, ownership, and results were undervalued in comparison. Manager advocacy makes a significant difference. I found that there was a stronger focus on managing upward and meeting leadership expectations than on representing and supporting the team during difficult conversations or ensuring contributions were recognized fairly. Performance feedback often focused heavily on development opportunities while not equally recognizing sustained delivery, extra effort, and business impact. Over time, this can affect morale and engagement. The experience of employees can vary greatly depending on their manager. A supportive leader who advocates for the team can make all the difference, whereas a lack of sponsorship can leave employees feeling unseen despite consistently delivering results. Global teams contribute significantly to the company's success, but in my experience, recognition and visibility were not always distributed equitably. Employees outside the U.S. can sometimes feel that their contributions are less visible despite carrying substantial responsibility.
