Pros

Tons of former teachers and school administrators work here, bringing a wealth of knowledge about education and true passion to the company. The pay is good.

Cons

The org has been bleeding senior-level women employees lately. The leadership seems to distrust its own employees (eg. they hold a product meeting every week on Friday at 4pm in part to "make sure people are still working"). Org does not make an effort to include remote workers in office events, or plan remote-friendly versions. I don't feel my feedback about how things are going matters much to the leaders of the company (feedback about org-wide issues doesn't seem to get past my manager). Scant and late communication about the almost complete turnover in the HR/people department recently.

Thank you for your feedback. First, your feedback matters, and we welcome it through our bi-annual engagement survey, your manager, our CTO, or me. Demo Friday is a tradition that dates back many years when most people were in the office. The intention is to give a space for our development teams to celebrate progress as they work to solve complex challenges for our partners. It is not a required event. I appreciate you sharing your view on gender equity. We are proud of some of the progress we’ve made in creating a more diverse & equitable company, with 54% of our managers and above identifying as female and 55% of our manager+ promotions this year identifying as female. By no means are we perfect; we recognize it is a never-ending journey that we are deeply committed to. Again, please reach out if you are willing to share additional feedback. I’d love to learn more. Good Company to Get into EdTech, but Not a Place to Stay and Grow

Pros

-Mission-driven company in the education space -Ability to make an impact in a certain group of students’ lives (English language learners) -401k match (up to 3%) -Flexible remote policy -Boston office is in a great location -Company hires many former educators and teachers -Good work/life balance, and summers are especially slow

Cons

-Leadership is lacking; very little transparency or authenticity from leadership (at all levels, not just VPs and C-suite). Managers also seem to struggle with having difficult conversations, which leads to glazing over certain things and an overall lack of trust. -There’s a huge issue with favoritism as far as who gets promoted, and it can feel very clique-y in that sense (in other words, working hard and well will not necessarily result in a promotion) -There are definitely issues of inequity in the internal hiring process, and the company overall does not truly invest in its own employees as far as career growth goes -DEI initiatives are almost non-existent, and come in the form of things like a singular slack message recognizing WHM, or hiring outside speakers who are white. Anything more substantial than that comes from grassroots initiatives rather than leadership (feels like leadership is just trying to “check a box”) -There used to be totally “unlimited” PTO, but now 3 weeks is recommended, which is not much at all

Thank you for taking the time to share your feedback on your experience at Ellevation. One thing we really pride ourselves in is transparency so it's disappointing to hear you did not experience that during your time with us. We try to be transparent by having our leaders share as much information as possible and be open to answering any and all questions in a variety of settings through anonymous survey tools, a question feature in our biweekly all hands meetings, and even live on the spot questions in our semi-annual all employee offsites. We also share internal people metrics on diversity, compensation, and promotions with the entire company that many people find very refreshing compared to other places they have worked in the past. Maybe it would be helpful for us to add a pulse survey question to see how people are feeling about our level of transparency and find out more ways we could improve. We try to avoid favoritism as much as possible by posting roles internally, having a structured interview process, and involving panels of employees in the interviewing process. While we aren't perfect 100% of the time, we strive to avoid bias and favoritism through this process. We also provide training resources on interviewing, but I know we could do more to reinforce those learning which is something we are going to prioritize this year. We are very proud of the number of internal promotions! The majority of our people leaders have been promoted internally. We also see many transfers from team to team each year. We have had employees transfer into every team in our company. Many moves are seen from our support team to data integration, and into engineering. We also have may people transfer into sales, marketing, success, product, and even our smaller teams like People Operations and Finance & Business Operations. Last year after COVID hit we did temporarily stop our internal professional development budgets for a period of time like may companies as we navigated a tricky and unknown time. But this year they are back up and running and we encourage all team members to work with their people leaders to take advantage of the funds for their personal development. Our most recent investments in DEI initiatives have included working with an outside consultant to help us create a strategy so we aren't just doing things to check off the boxes, but are investing in areas to make long-term results. We are transparent in sharing our DEI metrics and open about the ones where we need to improve. We trained a group of employees to be DEI Champions and they recently facilitated conversations around race, how race impacts employee's experiences inside and outside of Ellevation, and how it relates to our work and our mission. We continue to support and partner with our employee lead team called DELL - Diversity at Ellevation. We fund that group to bring in outside facilitators on a variety of topics, most recently discussing social economic status and the intersectionality with other topics. We also co-host leadership team and DELL slack chats several times each year on a variety of topics. We have a lot more work to do on this topic but I feel good knowing we are taking it seriously, listening and taking action by continuing to invest to make a difference. In addition to unlimited vacation, we also have many paid holidays, sick days, and the entire company closes for the week or so between Christmas and New Years. We also have 100% paid parental leaves, adoption benefits, and more. We evaluate all of our benefits each year and are very proud to offer such a competitive package at an affordable price for a company our size. Thank you again for sharing your comments. Pros

- The majority of the staff members at this organization are exceptional and I was blessed to form lifelong friendships here. - The health insurance is comprehensive. - The 401k plan offers matching and flexible investment options with Fidelity. - Flexible time off, remote work, and unlimited sick time. - There are extra benefits like childcare credits and fitness reimbursements. For people just starting out in their careers or teachers who are moving into the tech sector, Ellevation is a very good place to take those first steps. For those who are more settled in their careers, I would not discourage you from applying, but I would caution you that there will not be many growth opportunities if you are already experienced. Most people stay for about 2 years before moving on.

Cons

- As others have mentioned, the organization lost a surprising number of well-regarded female leaders in a short period of time. PSO was left without any real leadership. - Many of the managers in PSO had been there for a very long time and it showed in a bad way. Which is to say, it was cliquey and they cultivated a toxic work culture. - The nail that sticks out gets hammered down. People are afraid to provide feedback until their exit interview. - The motivation your manager possessed to advocate for you personally was the primary factor in determining whether you would get a raise or a promotion. The career matrices were written in a way that left tremendous room for interpretation. Your experience at Ellevation will depend largely upon which part of the organization you are in and then which team you are on within that sphere. PSO is in a bad way. Friends in engineering were much more content. The company I joined was not the same company that I left. It truly was once a wonderful place. By the time I made the decision to go, I felt as though I would always long for the days when every day was brighter if I did not muster up the courage to walk away. I hope the new HR department can rise to the challenges that lie ahead and I wish the organization all the best.

The people at Ellevation are certainly great and a big part of what makes our culture so special. Also, thank you for calling out our generous benefit plans. Investing in benefits is a key part of being a people-first organization where everyone can thrive. We're thrilled we just welcomed a new VP, PSO. We took the time to find the best leader for our goals and culture. Although it sounds like you weren't a promoter of the PSO team, PSO scored higher than the company average on the recent engagement score. Our new leader will continue to identify ways to improve the team's culture as they settle in. In regards to your feedback around growth, one thing we're proud of is the longevity of our team. Our average tenure is almost 3 years, even with considerable hiring pushes over the past two years. The career matrices you mention are a good start to setting consistent expectations. We've received feedback that there are opportunities to further embed the matrices into our performance and promotion processes, which is a priority this year. Last but not least, thank you for your feedback on the leadership team. It's really helpful to hear your perspective, and we will consider that against other feedback we receive about the accessibility of our leadership team. Given our open physical office, monthly all-hands, offsites, and heavy involvement in the day-to-day from our LT, I am surprised to hear this, but everyone's experience is different and we should learn from it.
