Pros

We have a strong work from home culture with great perks to offset costs. We're proactive in the changing market and ensuring our product meets ongoing needs. We want to grow and be a positive change on healthcare. Employees lives outside of work have value. They've done a great job supporting employees through the COVID crisis in a lot of ways. I love that I'm working with clinicians at my client improving healthcare and patient care.

Cons

When I was hired on in fall of 2019, I was told there would be a 5% pay increase that January. That increase, the 401K match, the company vacation days, and the work from home capability was what made me accept a pay offer that was a little lower than market. January came and my raise was pro-rated to my time there—something that hadn't been told to me. I ended up making $20 more a paycheck. Okay, I figured, it isn't ideal but I still have the other stuff and a raise in 2021. Then with COVID we lost our 401K. Okay, it's a downturn those things happen but eventually it'll come back. Then we're told it's only coming back to 3% permanently. Now I start to get frustrated. I'm making less money than I should at my level and my 401K is actually less than it was at all my previous jobs. Then we're told company holidays are decreasing, which makes it harder to take PTO even if our total days aren't changing and no raises in 2021. Now I start to wonder if I made a mistake in leaving my old job as all the reasons I came are disappearing. I'm told even if I get the promotion I've been working towards, I won't see any raise due to the pay bands. Then I find out that people with experience commiserate with mine are being hired on at higher pay levels than me. Now I'm questioning staying long term. I love what I do, but I feel like I would be more valued if I quit and came back in a year.

I appreciate this review and feedback, and have read and reread it to try to ensure that I'm internalizing some important insights that have come through your feedback. I apologize for the multiple ways that the last twelve months have been discouraging for you, including changes that we've made to your compensation and benefits that have been negative. I sincerely hope that the equity grant and total compensation update you received this past Friday was a meaningful positive element to help counterbalance some of those negatives. It took some time to work our way through that approval process with the board, but I'm grateful for the end result, which has been the opportunity to recognize each team member at Health Catalyst with some meaningful increased ownership and equity, as a result of your tremendous hard work and contributions to our success. I acknowledge that this positive news has been a long time coming, but I hope that there is more positive news moving forward, both generally and specifically. I'd welcome the opportunity to visit with you 1:1 and/or encourage you to visit with Linda Llewelyn 1:1 as well to ensure we're internalizing your feedback and are working to advocate as effectively as possible on behalf of team members. Pros

Great culture, mission, and leaders. We are very forward thinking and look to meet client needs. We continue to build a holistic and integrated set of tools and products that will help clients with their data and analytic needs to help save lives and resources.

Cons

Salaries are competitive, but COVID has slowed the compensation growth curve and goal posts have changed a bit in relationship to raises, bonuses, etc. I would have hoped for compensation to have stabilized a bit more now that we are a year into COVID, but these are difficult times. Software development and client support, I think we are in a crucial time with clients and our DevOps teams as figure out the balance between scalability, profitability, and customer needs. We need to keep making sure clients are clear on what we can and can't offer, and also make sure we are not sacrificing client needs for the sake of scalability and profitability.

Thank you for your feedback, and thank you for your 5-7 years of contributions at Health Catalyst, and in such a demanding and critical role of Technical Director. I sincerely appreciate the work that you and your colleagues perform so capably for the company day-in and day-out. I also appreciate very much your support and your optimism for our company's future, even navigating the pressures of being a publicly-traded company, with associated expectations to achieve profitability and growth targets that are challenging to do simultaneously. I also hope that this week in particular will feel like a week of good news on the compensation front, as you receive news about an equity refresh grant and an update to our companywide bonus plan that should both be favorable to each team member at Health Catalyst. We'll discuss these items on Friday during our next All Team Member meeting, all in the context of our desire to keep our promise to every team member to strive towards paying above-market for every position, every team member, across every function, even with meaningful financial constraints. I agree also that we need to continue to make meaningful technology scalability progress, and this is certainly a theme of 2021 strategic planning, and we'll continue to make investments to improve here. Pros

Pros include the potential to do meaningful work with our clients. Working from home, particularly during COVID-19 and a tumultuous year, is a blessing. Pay is decent, although with the reduction of 401K contributions, we've all taken a pay reduction. In general, supportive of team members and interested in the team member experience. Dan does an exceptional job of updating team members, keeping us informed. I've indicated several cons. While they are all cons, I do want to recognize that Health Catalyst is still a better employer than many other companies. We just have some things to work on, and this last year has been a difficult year.

Cons

While I appreciate that we didn't lay people off during the hardships of COVID-19, we've had benefits and pay taken away. 401K reduction. No pay increases. No promotions. Small bonuses. Reductions in the number of days off. Increasing costs for healthcare coverage. A challenging year and an increasing focus on profitability has had negative impacts for employees. Team member experience varies based upon who you report to, and many in the company are not open to information about opportunities for improvement. Team members are pushed to do more and more all the time, often when already over extended. While we talk about increasing diversity, I've not seen substantial forward progress. I continue to hear some team mates complain about the diversity efforts, state that racism isn't real, falsely say that Health Catalyst is instituting quotas for hiring BIPOC and LGTBQI+ and, and claim the company is no longer hiring the most qualified candidates. This is false, and statements like this suggest that we need to address the root racism and sexism underlying these types of disrespectful comments.

Thank you for sharing this feedback, and thank you for choosing to join Health Catalyst over the past year. I appreciate the positives that you shared around the meaningfulness of the work, and I'm glad to hear that the updates and discussions we have during our every-other-week all-team-member meetings are helpful. I also appreciate the constructive feedback about areas where we can do better, and I find your perspective resonant and agree that we have room to improve. First, as it relates to compensation, I acknowledge and agree with your perspective that a decrease to the 401(k) match and lower-than-historic bonus payouts have a negative impact on every team member's compensation, along with no companywide base salary increases. One item we'll discuss more fully during this Friday's all-team-member meeting is the annual equity grant process which every team member who has been with the company since January 1 2020 is eligible to participate in, as well as the 2021 bonus plan which will include a clear path to an increased bonus payout for every team member. These were items we worked hard to garner support from the board to implement, to help us make meaningful compensation progress in 2021 and strive to keep our promise to team members that their total compensation would be above-market. These elements are imperfect, but they are hopefully valuable, meaningful and positive for every team member. We will also continue to work on servant-leadership training for every people manager at Health Catalyst, as well as collecting 360-degree feedback for every people manager to assess the degree to which each leader is living up to the Health Catalyst way, and to identify opportunities for improvement. We will also continue to focus on meaningful progress in recruiting and retaining diverse team members across all levels and functions at Health Catalyst, and continue the practice of consistently extending offers to the most qualified candidates for each position. I acknowledge that we have important work to continue to do here, and I will continue to devote meaningful personal time and focus to this key area.
