Great organization and an opportunity to do meaningful work

Pros

This truly is the best place I have ever worked. For reference on that perspective, I am more than midway through my career. I hope to finish my career with Health Catalyst - that's how great of an employer they are. I have great respect for our senior leaders and work with many, many brilliant people. Our CEO is incredibly transparent. We have the opportunity to contribute to meaningful work, improving outcomes for healthcare organizations and the patients they serve. I am a remote employee, and I absolutely love the flexibility. Working from home has also allowed me to be more productive. We are treated well. Fair pay, good benefits, and perks that make me appreciate working here. I feel valued by my supervisors, and feel as though my contributions matter.

Cons

Working from home is not for everyone. I've seen some people who feel they don't have the type of connection they require to feel like a cohesive team. If you are someone who needs face to face connection to feel like a team, our remote positions may not be right for you. We need to increase our diversity. When I look around the company, we do not "look" like the clients and communities they serve. Work life balance continues to be a challenge. We are growing. This, and reorganization/re-alignment has resulted in situations were our most skilled people are asked to do even more than they already were. Some are over extended, and are traveling far more than was intended for their role. As a result, some people are fatigued. I worry we will lose them. While humility is one of our cultural attributes, we have some people with big egos, who are sometimes permitted to do and say things that others within the organization are not permitted to do. Some of these people inadvertently (I hope) create chaos and increased work for others, and I don't think their supervisors are always aware of this. If you are someone who has a difficult time with constant change, this is likely not the right organization for you. We are constantly changing. Change is often messy - we are no exception. Sometimes the changes are great and everything goes smoothly, other times they do not. If you are not highly adaptable and highly competent/confident, you probably will not enjoy working here.

Thank you for this detailed, insightful and thoughtful review. A great deal of what you share resonates with me and is consistent with other feedback and data we have received. This includes both the positive elements in your experience, as well as the challenges that you point out. During tomorrow's All Team Member meeting we will discuss the topic of diversity in the context of timeless principles like the principle of respect, which should be afforded to every team member and every individual with whom we interact. I have spent many hours over the past three weeks reviewing, reading and rereading each of the comments received through the Gallup Survey conducted in December, and have augmented that data with several skip-level 1:1s, including with a few team members who recently chose to leave Health Catalyst. I'm confident there are some specific opportunities for improvement that we will make areas of focus in 2019. This will include training and reinforcement, throughout the year, of the importance of respect being extended to each of our colleagues. Regarding the female team member experience, I agree strongly with your perspective that the answer to realizing improvement must come from many sources, including a greater awareness by male team members of behaviors they may be engaging in that are negatively impacting their female colleagues. We each need to exercise humility and recognize that there is room for improvement, always, within each of us, and feel a desire, borne of deep respect for one another, to work towards improvement. I also agree with the need to focus on scale and standardization operationally in 2019. You will hear more and more about this as we roll out our objectives and areas of focus for the year. There are no quick fixes to the challenges that you articulate. But I am a believer in the cumulative impact of many seemingly small, daily efforts to improve. Pros

• Leaders are very transparent and attempt to address every concern and issue • Company benefits are second to none. • The ability to work from home is awesome and they even provide a stipend for home office equipment. • Employees appear to be sincere and there’s an obvious culture of humility and overall niceness that everyone tries to follow. • The education benefit has allowed me to grow my technical skills in areas of interest.

Cons

• Some disjointed efforts across the company that have resulted in some poor product performance • The adoption of the Radford leveling system to define compensation has pushed some long time employees to a category of “over-payed” which is causing lots of folks to look elsewhere to prove that they’re worthy of their compensation. Which unfortunately has proved in a few cases that this strategy is causing great people to leave the company.

Thank you for your thoughtful and detailed feedback. And thank you for your kind words. They mean a great deal, particularly coming from a teammate who has been with our company for over five years. I sincerely appreciate the hundreds, if not thousands, of ways you have doubtless directly contributed to our company's success during your tenure at Health Catalyst. I also appreciate your feedback regarding some of the downside of the Radford leveling process we rolled out almost a year ago. We've received similar feedback to your feedback from a few different sources, and I'm still trying to carefully consider this feedback as we think about 2019 and beyond. What you describe was certainly not the intent behind the rollout of the Radford levels, and yet I do feel that there is real merit to the consistency that a common approach, supported by external data, enables. We have a couple ideas that might serve as a "bridge" which might enable us to still benefit from the consistency of the Radford approach, while mitigating some of the challenges related to what you described. One example we're considering is a "cost of living" adjustment that we still apply to team members who fall at or above the 75th percentile, each year, rather than no increase. This has budget implications and is challenging also within the context of our focus on getting to profitability. So I don't yet have a definitive answer, but I did want you to know that we're mindful of your feedback, and others' feedback, and we're desirous to be as positive towards team members as we can, within the constraints of financial sustainability as well. We'll discuss this in today's All Team Member meeting, and keep sharing updates as we refine the 2019 operating plan. Pros

Meaningful work helping Health Systems find outcome improvements for their patients. Generous time off and compensation packages. Work/Life balance is the best I have experienced anywhere.

Cons

Environment can feel very cliquish at times. We have changed our philosophy a couple of times, and I have only worked with clients on an older model (clients paying for FTEs,) and I feel like I am being left behind. I love my job, but I don't feel like I am in the right crowd in order to get on highly visible projects. I have resigned myself to staying in my current role and don't feel very optimistic about advancement..

I hope we can make some adjustments were you feel like you have a fantastic set of career opportunities at Health Catalyst, no matter where your client assignments take you. We are right now in the midst of renewing and re-negotiating some of our contract relationships with a few of our largest clients, and updating some of the structures around professional services, which should be a win for our clients, and a win for team members, as it will build in more flexibility as to who performs what work where. I think this will add to your opportunities to provide meaningful contributions at your assigned client and elsewhere as well. This will come into effect over the next six months or so. These large client relationships are incredibly important to the company, and I sincerely appreciate your direct contributions to their success -- those contributions matter a great deal to me and to our company's future.
